Abstract
This study explores how different generations working remotely at Guardian Group in Aruba, Bonaire, and Curaçao perceive their job satisfaction, organizational commitment, and performance. The research employed a quantitative approach through a self-administered online survey with 60 respondents from different generational cohorts. The findings reveal that while employee satisfaction with the current hybrid working model is high across all generations, variations exist in organizational commitment and perceived performance. Older generations, such as Baby Boomers (ages 61-79) and Generation X (ages 45-60), exhibited stronger affective and normative commitment, along with higher levels of task and contextual performance. In contrast, younger generations, including Millennials (ages 29-44) and Generation Z (ages 13-28), reported lower emotional attachment but higher continuance commitment, suggesting that their retention is driven more by necessity than by loyalty. No significant generational differences were found in counterproductive work behaviors. The study recommends that Guardian Group adopt the helix model framework and human deal framework to maintain a motivated, committed, and high-performing multigenerational workforce in the evolving world of hybrid work.
